مروری بر استراتژیهای تحرک دانش در سازمانهای دانش محور
زمینه و هدف: سوق دادن دانش خلق شده در سازمان به سوی کاربران و کاربردی ساختن آن به وجود استراژی مناسب نیاز دارد. هدف اصلی این پژوهش، شناسایی استراتژیهای دسترسپذیری و تحرک دانش و ارائه چارچوبی برای تسهیل دسترسی به این استراتژیها است. روششناسی: پژوهش حاضر نوعی مطالعۀ مروری است که از نظر هدف کاربردی است و با روش فراترکیب انجام شده است. منابع اطلاعاتی این پژوهش را مطالعات انجام شده در خصوص استراتژیهای تحرک دانش بین سالهای ۲۰۰6 تا ۲۰۲۰ تشکیل میدهند که با استفاده از کلمات کلیدی مشخص تعداد 25 مقاله شناسایی شد و پس از غربالگری در نهایت ۱۳ منبع مورد ارزیابی قرار گرفت. یافتهها: به منظور سهولت دسترسی به استراتژیهای استخراجشده، بر اساس شباهت ویژگیهای آنها چارچوبی ارائه شده که استراتژیها را بر پایه موضوع، در سه مقوله پژوهشمحور و خدمت رسان، مشارکت محور، و آموزشمحور و آگاهیرسان دستهبندی میکند. نتیجهگیری: استفاده از استراتژیهای تحرک دانش به رشد دانش و به توانمندسازی افراد برای کاربرد دانش جهت حل مسائل زندگی واقعیشان کمک میکند. بدین منظور ایجاد زیرساختها و فرهنگسازی در زمینۀ کاربردی کردن دانش نظری تولیدشده در سازمانها ضروری است.

فهم تجربۀ سکوت سازمانی: مطالعهای پدیدارشناسانه در ادارۀ فرهنگ و ارشاد اسلامی استان چهار محال و بختیاری
زمینه و هدف: خودداری از ابراز ایدهها و به اشتراکگذاری دانش و اطلاعات سازمان را دستاوردهایی فراوان محروم میسازد. از این رو شناخت علل و پیامدهای آن ضروری است. پژوهش حاضر با هدف شناخت تجارب زیستۀ کارکنان یک سازمان دولتی از سکوت سازمانی و پیشایندها و پیامدهای آن انجام شده است.
روششناسی: روش تحقیق از نظر هدف کاربردی و از نظر نحوه گردآوری اطلاعات کیفی با استفاده از روش پدیدارشناسی انجام شده است. منابع اطلاعاتی پژوهش را کارکنان اداره کل فرهنگ و ارشاد اسلامی استان چهارمحال و بختیاری تشکیل میدهند که 20 نفر از آنها با روش نمونه گیری هدفمند نمونهها انتخاب شده اند. اطلاعات مورد نیاز با انجام مصاحبههای عمیق گرداوری و با روش اصلاحشده استوتیک ـ کولایزی کن تجزیه و تحلیل شده است.
یافتهها: پیشایندهای سکوت سازمانی در چهار مقولۀ اصلی فردی، گروهی، سازمانی و فرهنگی طبقهبندی شدند و پیامدهای آن نیز در قالب دو مقولۀ اصلی طبقه پیامدهای فردی و سازمانی دستهبندی شدند.
نتیجهگیری: جلوگیری و رفع پیامدهای زیانبار ناشی از سکوت در سازمان به شناخت علل و عوامل موثر بر بروز آن نیاز دارد. بدین منظور نیاز به شناختی فراگیر و خاص سازمان از این پیشایندها برای تدوین و اجرای برنامه بهبود در سازمان ضروری است.

الگوی پیشایندهای خودکاوی منابع انسانی: رویکرد آمیخته
زمینه و هدف: برخورداری از آگاهی نسبت به خود نوعی هنر زندگی و بودن است و فرد را در شکوفاسازی استعدادهای خود و تلاش برای شدن یاری میرساند. پژوهش حاضر بر آن است تا عوامل مؤثر بر خودکاوی منابع انسانی را شناسایی و اولویتبندی کند. روششناسی: این مطالعه بر اساس هدف، کاربردی و از منظر نحوه جمعآوری دادهها در حوزه مطالعات توصیفی از نوع پیمایشی قرار دارد. روش پژوهش آمیخته متوالی (کیفی-کمی) است. استخراج الگوی نمایانگر عوامل تعیینکننده خودکاوی به روش تحلیل مضمون و اولویتبندی این آنها نیز با روش دلفی فازی مثلثی انجام شده است. دادههای مرحلۀ کیفی با مصاحبه نیمهساختاریافته با 16 نفر از اساتید دانشگاهی متخصص در حوزه منابع انسانی، رفتار سازمانی و روانشناسی گردآوری شده است. در بخش کمی با استفاده از پرسشنامه از 50 نفر از مدیران سازمانهای دولتی شهر خرمآباد نظرسنجی شده است. یافتهها: 24 مقوله اصلی به عنوان عوامل تعیینکننده خودکاوی استخراج و در قالب عوامل فردی و سازمانی دستهبندی شدند. اولویتبندی این مقولهها نیز نشان داد اعتمادبهنفس، خودباوری، هدفنگاری، توانمندی فردی و فرهنگ سازمانی مهمترین پیشایندها به شمار میروند. نتیجهگیری: مدیران منابع انسانی برای تسهیل خودکاوی کارکنان لازم است با نگاهی فراگیر پیشایندهای فردی و سازمانی مورد نیاز آن را تقویت کنند و در این راه بر اولویت اثرگذاری این عوامل توجه داشته باشند.

شکست اعتماد سازمانی به وسیلۀ مدیران روانپریش: واکاوی نقش سرپرستی توهینآمیز و افول رضایت شغلی
زمینه و هدف: وجود ویژگیهای روانپریشانه مانند فریبکاری، دروغ و اهانت به دیگران در مدیران موجب بروز نگرشهای منفی و رفتارهای انحرافی گوناگونی در محیط کار میشوند. این پژوهش تأثیر مدیران روانپریش را بر کاهش اعتماد سازمانی کارکنان از طریق بروز رفتارهای سرپرستی توهینآمیز و افول رضایت شغلی مطالعه کرده است. روششناسی: این پژوهش کاربردی و توصیفی- پیمایشی است. جامعۀ آماری آن را کارکنان شرکتهای فعال در صنایع فلزی شهر کرمان تشکیل میدهند که 350 نفر از آنها به روش تصادفی به عنوان نمونۀ آماری انتخاب شدهاند. دادهها به وسیلۀ پرسشنامه گردآوری و با روش مدلیابی معادلات ساختاری و با استفاده از نرمافزار PLS تجزیه و تحلیل شد. یافتهها: مدیریت روانپریش بر سرپرستی توهینآمیز تأثیر مثبت و بر رضایت شغلی و اعتماد سازمانی تأثیر منفی داشته است. همچنین گرچه تأثیر مستقیم آن بر اعتماد سازمانی تأیید نشده اما از طریق رفتار سرپرستی توهینآمیز بر رضایت شغلی و اعتماد سازمانی تأثیر منفی داشته است. نتیجهگیری: شناسایی و اصلاح خصوصیات روانپریشانه مدیران میتواند از بروز رفتارهای سرپرستی توهینآمیز پیشگیری کند و از پیامدهای نگرشی ناگوار همچون افول اعتماد سازمانی و رضایت شغلی جلوگیری کند.

نقش میانجی توانمندسازی روانشناختی در تأثیر رهبری مثبتگرا بر اعتماد سازمانی (مورد مطالعه: معلمان مدارس کاشان)
زمینه و هدف: اعتماد سازمانی نوعی سرمایۀ ارزشمند است که شناخت پیشایندها و چگونگی توسعۀ آن میتواند موجب تسهیل همکاری و تلاش جمعی برای ارتقای بهرهوری سازمان شود. این پژوهش به بررسی نقش میانجی توانمندسازی روانشناختی در تأثیر رهبری مثبتگرا بر اعتماد سازمانی پرداخته است. روششناسی: این پژوهش از نوع کاربردی، توصیفی- همبستگی و کمی است. جامعۀ آماری آن را معلمان مدارس شهر کاشان تشکیل میدهند که از میان آنها 328 نفر به روش نمونهگیری تصادفی به عنوان نمونۀ آماری انتخاب شدند. دادههای مورد نیاز با استفاده از پرسشنامه گردآوری و با کمک نرمافزارهای SPSS و آموس در دو سطح توصیفی و استنباطی تجزیه و تحلیل شدند. یافتهها: رهبری مثبتگرا هم به طور مستقیم و هم از راه توانمندسازی روانشناختی بر اعتماد سازمانی، اثر مثبت و معنادار داشته است. همچنین وضعیت موجود هر سه این متغیرها در جامعۀ مورد مطالعه بالاتر از حد متوسط بوده است. نتیجهگیری: رهبران سازمانی میتوانند با ترویج روابط انسانی، ارتباطات، معناگرایی و جو مثبتگرایانه در سازمان خود زمینه تقویت نگرش مثبت کارکنان به نقش خود در سازمان را فراهم سازند و بدین ترتیب اعتماد سازمانی را توسعه دهند.

ترویج رفتارهای فرانقش و همکاری کارکنان از راه ارتباطات درونسازمانی: مطالعۀ میانجیگری ابهام نقش و تعهد سازمانی
زمینه و هدف: تمایل به انجام رفتارهای سازنده و داوطلبانه و همکاری مؤثر با کارکنان به شناخت و بهسازی بسترهای مناسب نیاز دارد. بدین منظور پژوهش حاضر نقش ارتباطات درونسازمانی را با میانجیگری ابهام در نقش و تعهد سازمانی بررسی کرده است. روششناسی: این پژوهش کاربردی و توصیفی - همبستگی است. جامعه آماری آن را کارکنان شرکت آب منطقهای استان گیلان به تعداد 1008 نفر تشکیل میدهند که از میان آنها 278 نفر به صورت تصادفی عنوان نمونه آماری انتخاب شدهاند. تجزیه و تحلیل دادههای گردآوری شده با کمک پرسشنامه به روش مدلیابی معادلات ساختاری و با استفاده از نرم افزارهای اس.پی.اس.اس و اسمارت پی.الاس تجزیه و تحلیل شدهاند. یافتهها: ارتباطات درون سازمانی با تعهد سازمانی رابطه مستقیم و با ابهام نقش رابطه معکوس دارد. تعهد سازمانی نیز با رفتار فرانقش و همکاری کارکنان رابطه مستقیم و ابهام نقش با رفتار فرا نقش رابطه معکوس دارد ولی رابطه آن با همکاری کارکنان تایید نشد. نتیجهگیری: بهسازی ارتباطات درونسازمانی میتواند با افزایش آگاهی و علاقمندی نسبت به اهداف و ماموریت سازمان و نقش مورد انتظار از کارکنان تمایل به انجام رفتارهای فرانقش و همکاری برای دستیابی به این اهداف را تقویت کند.

تأثیر مسئولیت اجتماعی بر هویتیابی سازمانی از راه معناداری شغل و در پرتو رهبری اخلاقی
زمینه و هدف: الزام و تعهد سازمان به پاسخگو بودن در برابر همۀ ذینفعان خود در مورد اقدامات و عملکردش میتواند موجب ترویج رفتارها و نگرشهای مثبت در میان کارکنان شود. مطالعه حاضر تأثیر مسئولیت اجتماعی سازمان بر هویتیابی سازمانی کارکنان را از راه تقویت احساس معناداری شغل با حضور رهبری اخلاقی در سازمان بررسی کرده است.
روششناسی: این پژوهش کاربردی و از نوع توصیفی ـ پیمایشی و همبستگی است. جامعۀ آماری آن را کارکنان دانشگاه علوم پزشکی استان ایلام تشکیل میدهند که 169 نفر از آنها به روش نمونهگیری تصادفی ساده انتخاب شدند. ابزار گردآوری داده پرسشنامه بوده است که روایی ظاهری و روایی سازه و پایایی آن ارزیابی و تأیید شده است. تجزیه و تحلیل دادهها نیز با روش مدلسازی معادلات ساختاری و به کمک نرم افزار اسمارت پی آل اس نسخه 3 انجام شـده است.
یافتهها: مسئولیت اجتماعی هم به طور مستقیم و از راه معناداری شغل بر ارتقای هویتیابی سازمانی تأثیر مثبت داشته است. همچنین این تأثیر با حضور رهبری اخلاقی در سازمان تقویت میشود.
نتیجهگیری: تلاش فعالانه سازمان در عمل به مسئولیتهای اجتماعی خود باعث میشود کارکنان شغل خود را مهم و ارزشمند بپندارند و با افتخار به سازمان خود احساس یکتایی کنند. رهبری اخلاقی نیز میتواند به ترویج و تقویت چنین احساس و نگرش سازندهای در سازمان یاری رساند.
