طراحی الگوی انحصارگرایی تخصصی کارکنان با روش داده بنیاد
زمینه و هدف: امروزه تسهیم دانش و تجربه اقدامی ارزشمند برای بهبود عملکرد سازمانی به شمار میرود. اما گاهی کارکنان بنا به دلایلی از به اشتراکگذاری آن خودداری میکنند. از این رو، شناخت جوانب این الگوی رفتاری میتواند دسترسی به این منبع ارزشمند را تسهیل کند. بر این اساس این مطالعه با هدف طراحی الگوی انحصارگرایی تخصصی کارکنان انجام شده است.
روششناسی: این مطالعه از نگاه هدف کاربردی، از نظر روش تقسیرگرایانه و از زاویۀ جمعآوری دادهها توصیفی است. رویکرد این مطالعه کیفی و با روش نظریهپردازی دادهبنیاد انجام شده است. مشارکتکنندگان در این مطالعه را استادان دانشگاهی دارای تخصصهای مدیریت منابع انسانی و مدیریت رفتار سازمانی و همچنین مدیران منابع انسانی و اداری سازمانهای دانشبنیان تشکیل دادهاند که 15 نفر از آنها با بهرهگیری از روش نمونهگیری گلوله برفی برای انجام پیمایش انتخاب شدهاند. ابزار جمعآوری دادهها نیز مصاحبۀ نیمهساختاریافته بوده است. تحلیل دادهها نیز با استفاده از سه مرحله کدگذاری باز، محوری و انتخابی در قالب روش ساختاریافته نظریهپردازی دادهبنیاد انجام شده است.
یافتهها: 380 کد باز شناسایی شده در قالب 69 زیرمقوله و 17 مقوله اصلی تلفیق شدند که در 6 طبقۀ اصلی شامل شرایط علی، پدیده مرکزی، شرایط زمینهای، شرایط مداخلهگر، راهبردها و پیامدها دستهبندی شدند.
نتیجهگیری: توجه به مسائل ساختاری، تعاملی، ارزشهای فرهنگی، ویژگیهای فردی کارکنان، عدالت سازمانی، جلوگیری از رفتارهای سیاسی و انحرافی میتواند تماسل کارکنان به انحصارگرایی دانش و تجربۀ خود را کاهش دهد.

الگوی عوامل مؤثر بر شکلگیری تجربۀ دیجیتال کارکنان
زمینه و هدف: رویارویی و تعامل کارکنان با سازمان، تجربه و درک همهجانبهای را از حضور و عضویتشان در سازمان برای آنها ایجاد میکند که بر رفتار، نگرش و عملکرد آنها تأثیرگذار است. پیدایش تحول دیجیتال در دنیای کسب و کار ماهیت این تجربه را پیچیدهتر و شناخت چگونگی شکلگیری آن را ضروریتر ساخته است. پژوهش حاضر به شناسایی عوامل مؤثر بر شکلگیری تجربۀ دیجیتال کارکنان پرداخته است.
روششناسی: پژوهش حاضر از نگاه هدف کاربردی، بر اساس نحوه جمعآوری اطلاعات، توصیفی پیمایشی و با روش کیفی دومرحلهای انجام شده است. ابتدا با استفاده از روش مرور نظاممند مبانی نظری 22 مقاله و گزارش حرفهای در مبانی نظری مرور شد و الگوی اولیهای برای این مفهوم ارائه شد. سپس برای تأیید و تکمیل عوامل شناسایی شده در مرحله اول، با یازده نفر از خبرگان دانشگاهی و حرفهای در حوزه تحول دیجیتال و منابع انسانی کشور که با نمونهگیری هدفمند قضاوتی و گلولهبرفی انتخاب شدند مصاحبه شد. تجزیه و تحلیل اطلاعات حاصل از این مصاحبهها نیز با روش تحلیل مضمون انجام شد.
یافتهها: در این پژوهش 70 عامل گوناگون به عنوان عوامل مؤثر بر شکلگیری تجربۀ دیجیتال کارکنان در سازمان شناسایی شدند که در قالب 8 مقولۀ اصلی فرهنگی، شغلی، رهبری، استراتژی، نام تجاری، فناوری، محیط فیزیکی و عوامل فردی طبقهبندی شدند.
نتیجهگیری: بهسازی وضعیت موجود عوامل اثرگذار بر شکلگیری تجربۀ دیجیتال خوشایند برای کارکنان در سازمان بر آن ضروری است. الگوی ارائهشده در این پژوهش میتواند به عنوان مبنایی در این زمینه استفاده شود.

الگوی ماهیتشناختی تعالی فردی معلم
زمینۀ و هدف: منابع انسانی مهمترین رکن تشکیلدهندۀ هر سازمانی از جمله آموزش و پرورش است و سرآمدسازی آن از نقشی تعیینکننده و تسهیلگر در تعالی سازمان برخوردار است. پژوهش حاضر با هدف شناخت ماهیت تعالی فردی معلمان انجام شده است.
روششناسی: این پژوهش از نگاه هدف کاربردی و از نظر نوع دادهها و روش تحلیل دادهها کیفی است. مشارکتکنندگان در پژوهش شامل 19 نفر از استادان رشتۀ علوم تربیتی، مدیران و معاونان باسابقه در استان خراسان رضوی بودهاند که بهصورت هدفمند و قضاوتی انتخابشدهاند. دادهها با کمک مصاحبۀ نیمهساختاریافته گردآوری و با استفاده از روش شبکۀ مضامین تحلیل شدهاند. روایی و پایایی پژوهش با استفاده از روش گوبا و لینکن (1985) بررسی و مورد تائید قرار گرفت.
یافتهها: ماهیت تعالی فردی معلمان در قالب 47 مضمون پایه، 13 مضمون سازماندهنده و 3 مضمون فراگیر (قابلیتهای فردی، روانشناختی و حرفهای) شناسایی و تلفیق شدند.
نتیجهگیری: توسعۀ قابلیتهایی تشکیلدهندۀ تعالی فردی معلمان میتواند زمینۀ مناسبی برای ارتقای عملکرد معلمان و تعالی آموزش و پرورش در نقشآفرینی هرچه مؤثرتر در مسیر توسعۀ همهجانبه جامعه ایفا کند.

طراحی الگوی تلفیقی مدیریت استعداد به روش تحلیل مضمون
زمینه و هدف: در دنیای رقابتی پیش روی سازمانهای امروزین «جنگ بر سر استعدادها» موجب شده جذب، بهرهبرداری و توسعۀ کارکنان کلیدی به اولویتی مهم برای سازمانهای پیشرو تبدیل شده است و انجام مؤثر آن به الگویی مناسب نیاز دارد. از این رو، پژوهش حاضر به ارائۀ الگویی تلفیقی برای مدیریت استعدادها در سازمان پرداخته است. روششناسی: این پژوهش دارای از نظر رویکرد استقرایی، از نظر هدف کاربردی و از نگاه نوع دادهها کیفی است. منابع اطلاعاتی آن را مقالههای منتشر شده در زمینۀ مدیریت استعداد تشکیل میدهند و با استفاده از روش نمونهگیری هدفمند 33 مقاله وارد فرایند تحلیل شده است. دادهها با استفاده از ابزار فیشبرداری گردآوری و با تکنیک تحلیل مضمون تجزیه و تحلیل شدند. یافتهها: الگوی تلفیقی مدیریت استعداد از هفت مقولۀ اصلی تشکیل شده که عبارتاند از: شناسایی و کشف منابع استعداد، جذب منابع استعداد، انتخاب منابع استعداد، توسعه منابع استعداد، حفظ و نگهداشت منابع استعداد، ارزیابی منابع استعداد و نتایج حاصل از منابع استعداد. نتیجهگیری: تلاش برای مدیریت همهجانبۀ کارکنان کلیدی میتواند مزیت رقابتی پایداری برای سازمان فراهم سازد. الگوی تلفیقی ارائه شده در این پژوهش میتواند راهنمای عمل مدیران منابع انسانی در این زمینه باشد.

تحلیل راهبرد برونسپاری جذب و آموزش منابع انسانی و تأثیر آن بر توانمندسازی کارکنان در وزارت ورزش و جوانان ج.ا.ا.
زمینه و هدف: برونسپاری خدمات نوعی استراتژی رو به گسترش است که میتواند به افزایش بهرهوری و مزیت رقابتی سازمان یاری رساند. پژوهش حاضر با هدف شناخت الزامات و دستاوردهای راهبرد برونسپاری جذب و آموزش و تأثیر آن بر توانمندسازی کارکنان را انجام شده است. روششناسی: این پژوهش از نظر هدف کاربردی است و از نظر روش آمیخته متوالی (کیفی ـ کمی) است. مشارکتکنندگان بخش کیفی پژوهش مدیران و کارشناسان حوزۀ برونسپاری وزارت ورزش و جوانان بودهاند. دادههای این مرحله با استفاده از مصاحبۀ نیمهساختارمند گردآوری و با روش تحلیل مضمون تجزیه و تحلیل شدند. در بخش کمی 202 نفر از مدیران و کارکنان این وزارتخانه با روش نمونهگیری تصادفی ساده انتخاب شدند. دادههای این مرحله با استفاده از پرسشنامه گردآوری و با روش مدلسازی معادلات ساختاری تحلیل شدند. یافتهها: الزامات و دستاوردهای راهبرد برون سپاری جذب و آموزش در قالب 27 مضمون پایه، 7 مضمون سازماندهنده و 2 مضمون فراگیر ارائه شده است. در بخش کمی نیز اعتبار الگوی ارائه شده و تأثیر این راهبرد بر توانمندسازی کارکنان تأیید شده است. نتیجهگیری: برونسپاری جذب و آموزش کارکنان میتواند به کاهش هزینهها، تسهیل فرایند استخدام و ایجاد زمینههای کارآفرینی یاری رساند و با ارتقای اثربخشی این کارکردها توانمندسازی کارکنان را تسهیل کند.

منابع انسانی استراتژیک و تغییر استراتژیک در سازمان: تحلیل نقش میانجی دوسوتوانی رفتاری
زمینه و هدف: در محیط رقابتی و پویای امروزین فراهم ساختن شرایط و آمادگیهای مورد نیاز برای پیشبرد تغییرات استراتژیک برای حفظ بقا و بهروهوری پایدار سازمان ضروری است. در این میان، این پژوهش به مطالعۀ نقش منابع انسانی استراتژیک در پیشبرد تغییر استراتژیک در سازمان پرداخته و نقش میانجی دوسوتوانی رفتاری را نیز در این رابطه بررسی کرده است. روششناسی: این پژوهش از نظر هدف کاربردی و از نظر نحوۀ جمعآوری دادهها توصیفی- همبستگی است. جامعۀ آماری آن را کارکنان شرکت مدیریت طرحهای صنعتی ایران به تعداد 248 نفر تشکیل میدهند که از میان آنها 146 نفر با روش نمونهگیری تصادفی ساده به عنوان نمونۀ آماری انتخاب شدهاند. دادهها با استفاده از پرسشنامه گردآوری و به وسیلۀ نرمافزارهای SPSS و Smart-PLS تجزیهوتحلیل شدند. یافتهها: منابع انسانی استراتژیک هم بهصورت مستقیم و هم بهصورت غیرمستقیم و با میانجیگری دوسوتوانی رفتاری بر تغییر استراتژیک در شرکت مورد مطالعه تأثیری معنادار داشته است. نتیجهگیری: توسعۀ قابلیتهای کلیدی منابع انسانی میتواند توان و تمایل آنها را برای رفتار مشارکتی و عملکرد نوآورانه بهبود بخشد و بدین ترتیب پیادهسازی تغییرات استراتژیک طرحریزی شده در سازمان تسهیل و تسریع خواهند شد.

تأثیر رهبری زهرآگین بر ترومای سازمانی از راه ترویج رفتارهای ریاکارانه و ماکیاولیگرانه
زمینه و هدف: فشار و شوک روانی شدید ناشی از رخ دادن رویدادهای ناگوار پیشبینی نشده میتوانند پیامدهای مخرب بسیاری بر فرد و سازمان بر جای بگذارند. سبک رهبری یکی از عواملی است که میتواند در بروز این حالت روانی اثرگذار باشد. از این رو، این پژوهش نقش رهبری زهرآگین در بروز ترومای سازمانی را راه ترویج رفتارهای ریاکارانه و ماکیاولیگرانه بررسی کرده است.
روششناسی: این پژوهش کاربردی، کمی و توصیفی ـ پیمایشی است. جامعۀ آماری آن را کارکنان سازمانهای دولتی شهر کرمان تشکیل میدهند برای نمونهگیری نیز از روش نمونهگیری تصادفی طبقهای استفاده شده است. ابزار گردآوری دادهها پرسشنامه بوده است که روایی آن از طریق روایی صوری و پایایی آن نیز با آلفای کرونباخ ارزیابی و تأیید شده است. برای تجزیه و تحلیل دادهها از مدلسازی معادلات ساختاری و نرمافزار لیزرل استفاده شده است.
یافتهها: رهبری زهرآگین هم بهطور مستقیم و هم از راه رفتارهای ماکیاولیگرانه و ریاکارانه بر ترومای سازمانی تأثیر مثبت داشته است.
نتیجهگیری: پیشگیری و اصلاح رفتارهای غیرکارکردی مدیران به عنوان الگوهای رفتاری در سازمان میتواند از بروز رفتارهای مخربی که سلامت روانی کارکنان را به خطر میاندازند جلوگیری کند.

مدلسازی پیشایندهای ارتقای گشودگی کارکنان برای پذیرش تغییر
زمینه و هدف: آمادگی و پذیرش کارکنان برای اجرای طرحهای تحول سازمانی پیشنیازی اساسی به شمار میرود. در این پژوهش تأثیر رهبری تحولگرا و ارتباطات سازمانی شفاف بر گشودگی کارکنان برای پذیرش تغییر با نقش میانجی اعتماد سازمانی بررسی شده است. روششناسی: این تحقیق از نظر هدف کاربردی بوده و از نظر ماهیت و روش انجام آن توصیفی –همبستگی است. جامعۀ آماری آن را مدیران و کارکنان ستادی سازمان تأمین اجتماعی شهر تهران تشکیل دادهاند که از میان آنها 269 نفر به روش نمونهگیری تصادفی ساده به عنوان نمونۀ آماری انتخاب شده است. دادهها با استفاده از پرسشنامه گردآوری و با کمک نرم افزار SPSS و AMOS با روش مدل یابی معادلات ساختاری تجزیه و تحلیل شدهاند. یافتهها: رهبری تحولگرا و اعتماد سازمانی بر گشودگی کارکنان برای پذیرش تغییر تأثیر مثبت و معناداری دارند. همچنین رهبری تحولگرا و ارتباطات سازمانی شفاف تأثیر مثبت و معناداری بر اعتماد سازمانی داشتهاند. تأثیر غیرمستقیم رهبری تحولگرا و ارتباطات سازمانی بر گشودگی کارکنان برای پذیرش تغییر از طریق اعتماد سازمانی نیز تأیید شده است؛ اما تأثیر مستقیم ارتباطات سازمانی شفاف بر گشودگی کارکنان برای پذیرش تغییر معنادار نبود. نتیجهگیری: استفاده از سبک رهبری تحولگرا و توسعه ارتباطات سازمانی شفاف میتواند میزان آگاهی کارکنان از طرح تحول سازمانی مورد نظر و تمایل آنها برای مشارکت در پیشبرد آن را ارتقا دهد.
