ارائه الگوی پیادهسازی کانون تفکر در صنعت بانکداری: رویکرد دادهبنیاد
زمینه و هدف: امروزه، هر سازمانی با راهکار همفکری و مشارکت بخشهای مختلف ذینفعان، تلاش میکند که تابآوری مؤسسههای خود را تقویت کند. مؤسسههای مالی و بانکها نیز در جهان پرتلاطم کنونی، به این راهکار توجه ویژهای میکنند؛ اما، هنوز، در خصوص ساختارها و فرایندهای زیربنایی ایجاد اینگونه فضا برای همفکری، توافق نظری وجود ندارد. این پژوهش، بهدنبال ارائه الگویی برای جاریسازی کانون تفکر، بهعنوان یکی از گونههای مهم این ساختارها و فرایندها در صنعت بانکداری است.روش: پژوهش حاضر، از نظر هدف، بنیادی و از لحاظ نوع روش اجرا، توصیفی ـ اکتشافی محسوب میشود و رویکرد آن کیفی است. گردآوری دادهها با ابزار مصاحبه انجام شد. جامعه مشارکتکنندگان در پژوهش، مدیران و خبرگان صنعت بانکداری بودند که با روش نمونهگیری هدفمند انتخاب شدند. انجام مصاحبهها تا زمان دستیابی به مرحله اشباع نظری ادامه یافت و این اشباع بعد از 12 مصاحبه بهدست آمد. دادهها نیز با استفاده از رویکرد نظریهپردازی دادهبنیاد، طی سه مرحله کدگذاریهای باز، محوری و انتخابی تحلیل شدند.یافتهها: تعداد 169 نشانه از کدهای باز مصاحبهها، در قالب 20 مفهوم اصلی دستهبندی شدند و در 6 طبقه اصلی قرار گرفتند که عبارتاند از: 1. ظرفیتهای سازمانی (با مفاهیم ظرفیتهای شبکهسازی، ظرفیتهای تیمسازی، ظرفیتهای تحقیق و توسعه و ظرفیتهای مشارکتپذیری)؛ 2. جریان ایدهها (با مفاهیم شبکههای ارتباطات، تغییر و تحولات محیط و مدیریت ایدههای نوآورانه)؛ 3. موانع سازمانی (با مفاهیم موانع مدیریتی، موانع ساختاری، موانع فرایندی و موانع مالکیت فکری)؛ 4. اقدامها (با مفاهیم تحلیل و پایش، تحقیق و توسعه، ارزیابی و بازنگری و بازخورد ایدهها)؛ 5. ساختار (با مفاهیم سازماندهی ماتریسی و ساختار ادهوکراسی)؛ 6. توسعه (با مفاهیم توسعه مشارکت، بهبود عملکرد سازمان و تحولگرایی).نتیجهگیری: در وضعیت کنونی، نظام تصمیمسازی مؤسسههای مالی و بانکها، بر اثر وابستگی به بوروکراسی سازمانی، آسیبهای فراوانی ایجاد کرده است و شکلدهی و استقرار موفق کانونهای تفکر با استفاده از الگوی پیشنهادی، میتواند به ترمیم این نظام کمک کند.

تحلیل مضمون مدیریت زنجیره تأمین استعداد در صنعت بانکداری
زمینه و هدف: درصنعت بانکداری، بهدلیل تغییرات مختلف بین آنچه بانکها برای داشتن استعدادها برنامهریزی میکنند با آنچه در واقعیت با آن مواجه میشوند، انطباق کمّی و کیفی وجود ندارد. از این رو، بهمنظور کاهش ریسک موجود در تأمین استعدادها، این پژوهش با هدف تحلیل مضمون مدیریت زنجیره تأمین استعداد و شناسایی ابعاد و مؤلفههای آن در صنعت بانکداری ایران اجرا شده است.روش: این پژوهش با جهتگیری بنیادی و فلسفه ساختگرایی و همچنین، به روش کیفی و با استفاده از تکنیک تحلیل مضمون اجرا شده است. نمونهگیری، بهصورت هدفمند قضاوتی بوده و بهروش گلوله برفی با 16 نفر از خبرگان صنعت بانکداری مصاحبههای نیمهساختاریافته انجام شده است. تحلیل دادهها نیز با استفاده از سه مرحله کدگذاری باز، محوری و انتخابی انجام گرفت و در پایان شبکه مضامین بهدست آمد.یافتهها: 124 کد باز شناسایی شد که در قالب 23 مقوله فرعی و 13 مقوله اصلی طبقهبندی شدند. مقولههای اصلی در مدیریت زنجیره تأمین استعداد را میتوان در ابعاد جریان، کارکرد، ساختار و فرایندها طبقهبندی کرد.نتیجهگیری: زنجیره تأمین استعداد با استفاده از ساختاری متشکل از تأمینکنندگان، همکاران استراتژیک، مشاغل حساس و همچنین، از طریق فرایندهای مدیریت تقاضا، مدیریت ارتباط، مدیریت استعداد و مدیریت عملکرد، ضمن مدیریت جریان اطلاعات و استعدادها، ریسک عدم تعادل عرضه و تقاضای استعدادها در صنعت بانکداری را کاهش خواهد داد.

الگوی مربیگری مدیران در صنعت بانکداری
زمینه و هدف:ظهور بانکهای خصوصی در کنار بانکهای دولتی و افزایش شدت رقابت میان آنها، موجب شده است که بانکها، انرژی و توان بسیاری برای بهبود عملکرد و بهرهوری خود صرف کنند؛ اما با افزایش فعالیتهای مربیگری مدیریت میتوان به این هدف دست یافت. بر همین اساس، پژوهش حاضر با هدف ارائه الگوی مربیگری مدیران در صنعت بانکداری اجرا شده است.روش: این پژوهش از نظر ماهیت داده، از نوع کیفی و روش تحلیل مضمون است.استادان (بیش از 10 سال سابقه خدمت و حداقل مدرک دکتری) و متخصصان نظام بانکی (بیش از 10 سال سابقه خدمت و حداقل مدرک کارشناسی ارشد)، مشارکتکنندگان این پژوهش بودند. حجم نمونه پس از اشباع نظری، 15 نفر بود که بهصورت هدفمند انتخاب شدند. دادهها از طریق مصاحبه نیمهساختارمند گردآوری شدند و تجزیهوتحلیل اطلاعات، بهروش فن مضمون و با استفاده از نرمافزار MAXQDA انجام گرفت.یافتهها: مقولههای مربیگری در عرصه بانکداری خصوصی، عبارتاند از: «دانش و تخصص، اخلاق، ویژگیهای شخصیتی، ارزشهای مشترک، رهبری، فنون مربیگری، مهارتهای مدیریت». از این رو مدل مربیگری بهدستآمده، توانایی پیادهسازی در عرصه بانکداری را دارد.نتیجهگیری: استفاده از یافتههای این پژوهش، میتواند استعدادهای کارکنان را شکوفا کند و ضعفهای منابع انسانی را به قوتهایی برای سازمان تبدیل سازد. همچنین، این مسئله، توانایی جانشینپروری در سازمان افزایش میدهد و در بلندمدت بهرهوری را در سازمان افزایش خواهد داد

طراحی الگوی نهادگرایی نظام مدیریت منابع انسانی آموزشوپرورش
زمینه و هدف: برای کسب مشروعیت اجتماعی و تضمین بقای بلندمدت اهداف آموزشوپرورش، بایستی هر گونه تحول در اقدامهای مدیریت منابع انسانی، با بستر نهادی موجود متناسبسازی شود. از این رو، در پژوهش حاضر تلاش شده است، ضمن شناسایی اولویتبندی الزامات نهادی آموزشوپرورش و مؤلفههای آن، الگوی مدیریت منابع انسانی متناسب با این الزامات نهادی طراحی شود.روش: رویکرد پژوهش حاضر آمیخته (کیفی ـ کمّی) و از لحاظ هدف، کاربردی است. نخست، با مرور نظاممند ادبیات تحقیق و تحلیل محتوای اهداف سند تحول بنیادین، الگوی اولیه پژوهش شکل گرفت، سپس با بهرهگیری از نظر خبرگان و ارزیابی روایی محتوا، تبیین شد. بهمنظور کاربردیکردن الگو، 219 پرسشنامه بین مدیران ارشد، سیاستگذاران و صاحبنظران وزارت آموزشوپرورش بهروش تصادفی طبقهای توزیع شد. تحلیل دادهها با روش تحلیل عاملی تأییدی صورت گرفت.در نهایت، برای دستیابی به مناسبترین ترکیب از ابعاد الگو، از نظام خبره فازی استفاده شد.یافتهها: الگوی نهادگرایی مدیریت منابع انسانی در آموزشوپرورش، در قالب7 مقوله اصلی، 24 مؤلفه و 68 شاخص شناسایی شد. اولویتبندی الزامات نهادی نشان داد که در الگوی مدیریت منابع انسانی آموزشوپرورش، بهترتیب فشارهای هنجاری، فشارهای اجباری و فشارهای تقلیدی، بیشترین تأثیر را میگذارند.نتیجهگیری: برای دستیابی به ترکیب بهینه و همسویی شیوههای منابع انسانی و نیز، توجه به ترکیبات متفاوت الزامات نهادی در هریک از ابعاد مدیریت منابع انسانی نیاز است.

الگوی راهبردهای ماهرسازی و توسعه شایستگیهای کارکنان دانشی بر پایه ترجیحات فکری
زمینه و هدف: یکی از الزامات موفقیت برنامههای توسعه شایستگی کارکنان دانشی، توجه به ترجیحات فکری آنهاست. در این پژوهش، الگوی ماهیتشناسانهای از راهبردهای ماهرسازی و توسعه شایستگیهای کارکنان دانشی، بر پایه سبک تفکر ترجیحی آنان ارائه شده است.روش: این پژوهش کاربردی، استقرایی، تفسیری و کیفی است و با روش نظریهپردازی دادهبنیاد اجرا شده است. 21 خبره مدیریت منابع انسانی، در این پژوهش مشارکت کردهاند که بر اساس نمونهگیری نظری انتخاب شدند. دادهها با استفاده از روش دادهبنیاد کوربین و استراوس و طی سه مرحله کدگذاری باز، محوری و انتخابی، تحلیل شده است.یافتهها: ماهرسازی و توسعه شایستگیهای کارکنان دانشی، پدیده محوری این الگو است. عوامل علّی آن را سه مقوله فردی، اجتماعی ـ محیطی و سازمانی ـ قانونی شکل داده است. راهبردها نیز سه مقوله توسعه شایستگی، ماهرسازی و توسعه فردی مبتنی بر ترجیحات A، B، C و D را شامل میشود. عوامل مداخلهگر، از سه مقوله فرهنگی ـ سازمانی، نگرش فردی و نگرش مدیران ارشد تشکیل شده است. همچنین ملاحظات مربوط به عوامل تسهیلکننده توسعهبخشی، عوامل زمینهای الگو را تشکیل دادهاند و در نهایت، سه مقوله توسعه فردی، سازمانی و اجتماعی پیامدهای این الگو را تشکیل میدهند.نتیجهگیری: تدوین و اجرای برنامههای توسعه شایستگیها و مهارتهای کارکنان دانشی متناسب با ترجیحات فکری چهارگانه آنها، میزان موفقیت و اثربخشی این برنامهها را ارتقا خواهد داد؛ زیرا بدین ترتیب، شایستگیها و مهارتهای مرتبط با هر یک از این ترجیحات فکری شناسایی و اقدامهای لازم برای توسعه آنها مشخص میشوند.

مضمونکاوی مسئولیت اجتماعی سازمان از دیدگاه آیات و روایات: دلالتهایی برای دانشگاههای جامعه اسلامی
زمینه و هدف: توجه سازمان به مسئولیتهای اجتماعی خود نمایانگر رویکرد اخلاقی آن و در نظر داشتن منافع و مصالح اجتماعی است. در میان الگوهای مختلفی که وظایف و اقدامات سازمانها در این زمینه را معرفی کردهاند، پژوهش حاضر به واکاوی مؤلفههای تشکیل دهندۀ مسئولیت اجتماعی از دیدگاه آیات و روایات پرداخته است و بر این اساس دلالتهای آن را برای دانشگاههای جامعه اسلامی معرفی کرده است.روش: اینپژوهش کاربردی، کیفی، استقرایی و تفسیری است. برای انجام آن در مرحله نخست، با استفاده از روش تحلیل مضمون آیات و روایات مرتبط تحلیل شدند و مضامین تشکیل دهنده مسئولیت اجتماعی شناسایی و تلفیق شدند. اطمینان از اعتمادپذیری این یافتهها با تأیید ده نفر از خبرگان دانشگاهی و مباحث مدیریت اسلامی انجام شد که با استفاده از روش نمونهگیری هدفمند انتخاب شدهاند. ارائه دلالتهای مرتبط برای دانشگاههای جامعه اسلامی نیز با استفاده از رویکرد برایشی انجام شده است.یافتهها: مسئولیت اجتماعی از دیدگاه آیات و روایات در قالب شش مضمون اصلی ارائه شده است: مسئولیت قانونی، مدنی ـ اجتماعی، زیستمحیطی، اقتصادی، فرهنگی ـ آموزشی و سیاسی. دلالتهای مرتبط با هر یک از این شش مضمون برای دانشگاههای جامعه اسلامی نیز به تفصیل ارائه شده است.نتیجهگیری: شناخت ماهیت مسئولیت اجتماعی سازمان از دیدگاه آیات و روایات، گامی مهم در راستای حرکت بهسوی عملکرد اخلاقمدارانه و دینی سازمانها در جامعۀ اسلامی به شمار میرود. دلالتهای ارائه شده در این زمینه نیز میتوانند زمینه را برای عملیاتیسازی این مقولۀ مهم در دانشگاههای اسلامی فراهم سازد.

شایستگیهای رهبری رؤسای دانشگاهها در نظام آموزش عالی ایران
زمینه و هدف: موفقیت در محیطهای پویا، پیچیده و در حال تغییر دانشگاههای امروزی نیازمند برخورداری از رهبرانی شایسته برای پیشبرد مأموریت و اهداف داننشگاه است. این پژوهش با هدف شناسایی و رتبهبندی شایستگیهای رهبری مورد نیاز رؤسای دانشگاهها در نظام آموزش عالی ایران انجام شده است.روش: این پژوهش کاربردی، توصیفی و پیمایشی است. شایستگیهای مورد نظر با مرور پژوهشهای پیشین، شناسایی شدند و در سه گروه دانشی، نگرشی و مهارتی قرار گرفتند. برای اعتبارسنجی این یافتهها، از اعضای هیئت علمی دانشگاههای تهران، علامه طباطبائی و خوارزمی که حداقل 3 سال عضو هیئت علمی بودند، نظرسنجی به عمل آمد. دادههای لازم با استفاده از پرسشنامه محققساخته گردآوری شد و برای تجزیهوتحلیل دادهها نیز، از آزمونهای بارتلت و تحلیل عاملی تأییدی استفاده شد.یافتهها: شایستگیهای دانشی، نگرشی و مهارتی، بهترتیب بیشترین اهمیت را دارند و در هر یک از این طبقات نیز، بهترتیب اهمیت «صلاحیت علمی و اعتبار دانشگاهی»، «انتصابات به دور از جناحبندیهای سیاسی»، و «متنوعسازی منابع مالی» برای رؤسای دانشگاهها در نظام آموزش عالی ایران بیشتر است.نتیجهگیری: دستیابی به اهداف آموزش عالی در دانشگاهها تا اندازه زیادی به توانمندی و شایستگیهای رهبران دانشگاهی بستگی دارد. ماهیت ویژه مأموریت، اهداف و عملکرد دانشگاهها در محیطهای پیچیده امروزین ایجاب میکند که در انتخاب رؤسای دانشگاهها به شایستگیهای رهبری آنان توجه ویژهای شود.
