ترویج رفتار کاری نوآورانه از راه اقدامات منابع انسانی و سرمایۀ روانشناختی: مطالعۀ نقش میانجی انعطاف‌پذیری منابع انسانی

چکیده

زمینه و هدف: ترویج نوآوری در سازمان یکی از پیش‌نیازهای اصلی بهره‌وری پایدار به شمار می‌رود. در این راستا پژوهش حاضر مطالعۀ تأثیر اقدامات منابع انسانی و سرمایۀ روانشناختی بر رفتار کاری نوآورانه با نقش میانجی انعطاف‌پذیری منابع انسانی پرداخته است.
روش‌شناسی: این پژوهش از نوع توصیفی ـ همبستگی و کاربردی است. جامعۀ آماری آن را مدیران شرکت بازار گستر پگاه منطقه 3 واقع در شهر شیراز به تعداد 115 نفر تشکیل می‌دهند که 86 نفر آنها به روش نمونه‌گیری در دسترس انتخاب شده‌اند. ابزار گردآوری داده‌ها پرسشنامه است. تجزیه و تحلیل داده‌ها با استفاده از روش حداقل مربعات جزئی و با کمک نرم‌افزار اسمارت پی.ال.اس انجام ‌شده است.
یافته‌ها: اقدامات منابع انسانی و سرمایه روانشاختی هم به طور مستقیم و هم از راه انعطاف‌پذیری منابع انسانی بر رفتار کاری نوآورانه تأثیر مثبت و معناداری دارند.
نتیجه‌گیری: بهسازی مهارت‌ها، نگرش‌ها و رفتارهای کارکنان و سرمایۀ روانشناختی آنان می‌تواند به ارتقای انعطاف‌پذیری آنها یاری رسانند و توان و تمایل آنها را برای مشارکت فعالانه در نوآوری‌های سازمانی را افزایش دهد.

Background & Purpose: In an organization, innovation promotion is considered one of the main prerequisites to sustainable development. This study analyzed the effects of human resources actions and psychological capital on innovative work behavior through the mediating role of human resources flexibility.
Methodology: This is an applied descriptive-correlational study, in which the statistical population included 115 managers of Bazar Gostar Pegah Company in District 3 of Shiraz. The convenience sampling method was employed to select 86 managers as the statistical sample. The data collection tool was a questionnaire, and the structural equation modeling (SEM) method was used for data analysis in SmartPLS.
Findings: Human resources actions and psychological capital have positive, significant effects on innovative work behavior both directly and through human resources flexibility.
Conclusion: Improving employees’ skills, attitudes, behavior, and psychological capital can help enhance their flexibility and increase their ability and willingness to actively participate in organizational innovations.
