شکست اعتماد سازمانی به وسیلۀ مدیران روان‌پریش: واکاوی نقش سرپرستی توهین‌آمیز و افول رضایت شغلی

چکیده

زمینه و هدف: وجود ویژگی‌های روان‌پریشانه مانند فریبکاری، دروغ و اهانت به دیگران در مدیران موجب بروز نگرش‌های منفی و رفتارهای انحرافی گوناگونی در محیط کار می‌شوند. این پژوهش تأثیر مدیران روان‌پریش را بر کاهش اعتماد سازمانی کارکنان از طریق بروز رفتارهای سرپرستی توهین‌آمیز و افول رضایت شغلی مطالعه کرده است.
روش‌شناسی: این پژوهش کاربردی و توصیفی- پیمایشی است. جامعۀ آماری آن را کارکنان شرکت‌های فعال در صنایع فلزی شهر کرمان تشکیل می‌دهند که 350 نفر از آنها به روش تصادفی به عنوان نمونۀ آماری انتخاب شده‌اند. داده‌ها به وسیلۀ پرسشنامه گردآوری و با روش مدل‌یابی معادلات ساختاری و با استفاده از نرم‌افزار PLS تجزیه و تحلیل شد.
یافته‌ها: مدیریت روان‌پریش بر سرپرستی توهین‌آمیز تأثیر مثبت و بر رضایت شغلی و اعتماد سازمانی تأثیر منفی داشته است. همچنین گرچه تأثیر مستقیم آن بر اعتماد سازمانی تأیید نشده اما از طریق رفتار سرپرستی توهین‌آمیز بر رضایت شغلی و اعتماد سازمانی تأثیر منفی داشته است.
نتیجه‌گیری: شناسایی و اصلاح خصوصیات روان‌پریشانه مدیران می‌تواند از بروز رفتارهای سرپرستی توهین‌آمیز پیشگیری کند و از پیامدهای نگرشی ناگوار همچون افول اعتماد سازمانی و رضایت شغلی جلوگیری کند.

چکیده [English]

Background & Purpose: The existence of psychotic characteristics such as deception, lying and insulting others in managers cause negative attitudes and various deviant behaviors in the workplace. This research has studied the effect of psychopath managers on reducing employees' organizational trust through the occurrence of abusive supervisory behaviors and decline of job satisfaction.
Methodology: This is an applied and descriptive-survey research. Its statistical population consists of employees of companies active in the metal industry of Kerman, which 350 of them have been randomly selected as a statistical sample. Data were collected by a questionnaire and analyzed by structural equation modeling and PLS software.
Findings: Psychopath management had a positive effect on abusive supervision and a negative effect on job satisfaction and organizational trust. Also, although its direct effect on organizational trust has not been confirmed, it has had a negative effect on job satisfaction and organizational trust through abusive supervisory behavior.
Conclusion: Identifying and correcting the psychotic characteristics of managers can prevent the occurrence of abusive supervisory behaviors and prevent the consequences of negative attitudes such as decline in organizational trust and job satisfaction.
