از دوسوتوانی مدیریت منابع انسانی تا عملکرد سازمانی: تأثیرات مدیریت استعداد و فناوری اطلاعات

چکیده

زمینه و هدف: ارتقای عملکرد سازمانی جزو اولویت‌های همیشگی مدیران است و منابع انسانی در این زمینه نقشی بی‌بدیل دارد. هدف اصلی این مقاله، بررسی تأثیر دوسوتوانی مدیریت منابع انسانی بر عملکرد سازمانی با نقش تعدیل‌کنندگی فناوری اطلاعات و میانجی‌گری مدیریت استعداد است.
روش‌شناسی: پژوهش حاضر کاربردی و توصیفی ـ همبستگی است. گردآوری داده‌ها از طریق پرسشنامه و از نظرات 281 نفر از مدیران واحدهای صنعتی انجام پذیرفته است. داده‌های پژوهش به روش مدل‌سازی معادلات ساختاری از طریق حداقل مربعات جزئی مورد تجزیه‌وتحلیل قرار گرفته است.
یافته‌ها: دوسوتوانی مدیریت منابع انسانی تأثیر مثبت و معناداری بر عملکرد سازمانی دارد. همچنین، نقش میانجی مدیریت استعداد در رابطه بین دوسوتوانی مدیریت منابع انسانی و عملکرد سازمانی تأیید شد. فناوری اطلاعات نیز رابطه بین دوسوتوانی مدیریت منابع انسانی و مدیریت استعداد را تعدیل می‌کند.
نتیجه‌گیری: در واحدهای صنعتی مورد مطالعه، اجرای سیاست‌های فناوری اطلاعات در روابط بین دوسوتوانی مدیریت منابع انسانی و مدیریت استعداد بر عملکرد سازمانی تأثیرگذار خواهد بود.

From Human Resources Management Ambidexterity to Organizational Performance: Effects of Talent Management and Information Technology

چکیده [English]

Background and Objective: Organizational performance improvement has always been a managerial priority with human resources playing a unique role in this context. This paper aims to analyze the effect of human resources management ambidexterity on organizational performance by considering the moderating role of information technology and mediating role of talent management.
Methodology: This is an applied descriptive-correlational study, in which 281 managers of industrial departments were surveyed through a questionnaire for data collection. The partial least square structural equation modeling (PLS-SEM) technique was then used for data analysis.
Findings: Human resources management ambidexterity had a positive, significant effect on organizational performance. It was also confirmed that talent management had a mediating role in the relationship between human resources management ambidexterity and organizational performance. Moreover, information technology moderated the relationship between human resources management ambidexterity and talent management.
Conclusion: In the studied industrial departments, the implementation of information technology policies will affect organizational performance in the relationships between human resources management ambidexterity and talent management.
