فراترکیب پیشایندها و پسایندهای پدیدۀ استعفای خاموش در سازمان‌‌ها با استفاده از تکنیک تحلیل مضمون

چکیده
زمینه و هدف: در سال‌های اخیر رواج فزایندۀ پدیدۀ استعفای خاموش در محیط‌های کاری، به کاهش شدید بهره‌وری و عملکرد سازمان‌ها منجر شده است؛ از این رو پژوهش حاضر با هدف طراحی الگوی پیشایندهای و پسایندهای پدیدۀ استعفای خاموش، برای کاهش اثرهای منفی آن انجام شده است.
روش: این پژوهش از دسته پژوهش‌های کیفی محسوب می‌شود. از نظر پارادایم، تحقیق تفسیری، از لحاظ جهت‌گیری پژوهش، بنیادی است و بر مبنای روش گردآوری داده، کتابخانه‌ای از نوع فراترکیب و به جهت راهبرد پژوهش، تحلیل مضمون بود. در این پژوهش برای دستیابی به مطالعاتِ منتخب، به‌منظور اجرای تحلیل مضمون، کلیدواژه‌هایی در خصوص پدیدۀ استعفای خاموش مطرح و در پایگاه‌های دادۀ اینترنتی، بین سال‌های ۲۰۲۳ تا ۲۰۲۵ جست‌وجو شد. طی جستوجوها ۴۲۵ مقاله شناسایی شد که با در نظر گرفتن معیارهای خروج، ۴۴ مقاله انتخاب و وارد تحلیل شد.
یافته‌ها: تحلیل مقاله‌های منتخب با استفاده از تکنیک تحلیل مضمون، به شکل‌گیری ۲۵۷ مضمون کلیدی و ۵۹ مضمون یکپارچه‌کننده و ۱۲ مضمون کلان انجامید. مضامین کلانِ خصوصیات فردی، عدم وابستگی شغلی، نارضایتی کارکنان، تعارض در محل کار، فرسودگی کارکنان، هدایت ضعیف نیروها، سیاست‌های منابع انسانی غیراثربخش، ملاحظۀ ضعیف نیروی انسانی و محیط کار سمی، جزء پیشایندها و پیامد فردی و شغلی، پیامد سازمانی و پیامد فراسازمانی، جزء پسایندها بودند.
نتیجه‌گیری: نظر به نقش مخرب استعفای خاموش در کاهش بهره‌وری سازمان‌های امروزی، باید با تضعیف محرک‌های این پدیده، مانع از بروز پیامدهای نامطلوب آن شد. شناخت کمابیش جامع حاصل شده در خصوص عوامل مؤثر بر بروز استعفای خاموش و پیامدهای ناشی از آن، می‌تواند راهنمای مناسبی برای مدیریت این عارضۀ سازمانی باشد.

Meta-synthesis of the Antecedents and Consequences of the Quiet Quitting Phenomenon in Organizations Using the Content Analysis Technique

Background & Purpose: In recent years, the increasing prevalence of the silent resignation phenomenon in workplaces has led to a severe decrease in the productivity and performance of organizations; therefore, the aim of the current study was to design a model of the antecedents and consequences of the silent resignation phenomenon in order to reduce its negative effects.
Methodology: The current qualitative study was interpretive based on the research paradigm, fundamental based on the research orientation, meta-synthesis library based on the data collection method, and thematic analysis based on research strategy. in the current study, to obtain selected Studies for the implementation of thematic analysis by designing keywords about the phenomenon of quiet quitting, a search was conducted in internet databases between 2023 and 2025, and 425 articles were identified, of which 44 articles were selected and included in the analysis by considering the exclusion criteria.
Findings: Analysis of the selected articles using the thematic analysis technique led to the formation of 257 key themes, 59 unifying themes, and 12 macro themes. The macro themes of personal characteristics, job independency, employee dissatisfaction, workplace conflicts, employee burnout, poor leadership, ineffective human resource policies, poor consideration of human resources, and toxic work environment were the antecedents, and individual and occupational consequences, organizational consequences, and post-organizational consequences were the consequences.
Conclusion: Given the detrimental role of quiet quitting in diminishing productivity within contemporary organizations, its adverse consequences must be prevented by weakening the drivers of this phenomenon. The relatively comprehensive understanding achieved regarding the factors influencing the emergence of quiet quitting and its resulting outcomes can serve as a valuable guide for managing this organizational issue.
