تشویق کارکنان به انحراف خلاق از راه تقویت شهامت‌ورزی توسط رهبران اقتدارگرا

چکیده

زمینه و هدف: موفقیت سازمان‌های دانش‌بنیان، به ترویج خلاقیت و نوآوری و گاهی، به شهامت اقدام‎هایی فراتر از قوانین زائد و دست‎وپاگیر‌ بوروکراسی نیاز دارد. از این‎ رو، پژوهش حاضر، به بررسی نقش رهبری اقتدارگرا‌ در تشویق انحراف ‌خلاق کارکنان، از راه ترغیب آنها به شهامت‎ورزی پرداخته است.
روش: این پژوهش کاربردی و توصیفی پیمایشی است. جامعۀ‌ آماری آن را کارکنان سازمان‎های دانش‌بنیان استان ‌لرستان تشکیل می‌دهد که از بین آنها، 309 نفر برای نمونۀ آماری انتخاب شده‌اند. ابزار جمع‌آوری داده‌ها، پرسش‎نامه بود که روایی آن‌، به‎روش روایی محتوا و پایایی‌ آن با استفاده از روش آلفای‌ کرونباخ‌ ارزیابی و تأیید شد. تجزیه‌و‌تحلیل داده‌ها نیز، با استفاده از مدل‌سازی معادلات‌ ساختاری، در نرم‌افزارهای اسمارت‌ پی‌ال‌اس و اس‌پی‌اس‌اس انجام گرفت.
یافته‌ها: رهبران اقتدار‌گرا، هم به‌طور مستقیم و هم از راه شهامت‎ورزی کارکنان، بر انحراف خلاق تأثیر مثبت و معنادار می‎گذارند.
نتیجه‌گیری: مدیران سازمان‌های دانش‌بنیان، می‌توانند برای توسعه توانمندی و شهامت، کارکنان را تقویت کنند تا فراتر از محدودیت‌های بوروکراتیک موجود بیندیشند‌ و عمل کنند و از این طریق، عملکرد خلاقانه و نوآورانه‌ ‌خود را ارتقا دهند.

Background & P‌‌u‌‌‌r‌‌‌‌p‌‌o‌‌use: The success of knowledge-based organizations requires the promotion of creativity and innovation, and sometimes it requires the courage to act beyond the redundant and cumbersome bureaucratic rules. Thus, the present study has dealt with the role of authoritarian leadership in encouraging creative deviation among employees by encouraging them to dare.
Methodology: This is an applied and descriptive survey research. The statistical population consisted of employees of knowledge-based organizations in Lorestan Province, Iran, of whom 309 employees were selected as a statistical sample. The data collection tool used in this study was a questionnaire. In fact, its validity was assessed by content validity method, and its reliability was evaluated using C‌‌r‌‌o‌‌n‌‌b‌‌a‌‌c‌‌h‌‌‌'s alpha method. The data was analyzed by structural equation modeling using Smart Software Pilates and SPSS.
Findings: Authoritarian leaders make a positive and significant effect on moral deviation both directly and through employees' assertiveness.
Conclusion: Managers of knowledge-based organizations can strengthen the capacity and daring of employees to think and act beyond the existing bureaucratic constraints, and thus this will lead to enhancing their creative and innovative performance.
