Meta-synthesis of the antecedents and consequences of the Quiet Quitting phenomenon in Manufacturing organizations

Abstract
Background & Purpose: Given the increasing prevalence of the Quiet Quitting phenomenon and the severe decline in productivity in manufacturing organizations, the aim of the current study was to design a model of the antecedents and consequences of Quiet Quitting.
Methodology: The current qualitative study was interpretive based on the research paradigm, Fundamental-Developmental based on the research orientation, meta-synthesis library based on the data collection method, and thematic analysis based on research strategy. in the current study, to obtain selected Studies for the implementation of thematic analysis by designing keywords about the phenomenon of quiet quitting, a search was conducted in internet databases between 2023 and 2025, and 425 studies were identified, of which 44 studies were selected and included in the analysis by considering the exclusion criteria.
Findings: Based on the content analysis technique, the macro themes of personal characteristics, low work engagement, employee dissatisfaction, workplace conflicts, employee burnout, Poor leading of Forces, ineffective human resource policies, poor consideration of human resources, and toxic work environment were the antecedents, and individual, occupational, organizational, and supra-organizational outcomes were the consequences.
Conclusion: : The contribution of the current study was in two main areas. First, it helped to understand and accumulate knowledge in the field of Quiet Quitting by developing theoretical knowledge about the antecedents and consequences of Quiet Quitting. Second, it facilitates the management of this phenomenon in manufacturing organizations by developing a comprehensive and practical model in the form of antecedents and consequences of the Quiet Quitting phenomenon.
