تأثیر عدالت رویه‌ای بر خستگی عاطفی کارکنان با توجه به نقش میانجی نقض قرارداد روانشناختی

چکیده

زمینه و هدف: خستگی عاطفی نوعی حالت روانشناختی است که می‌تواند پیامدهای زیانبار بسیاری برای کارکنان و سازمان به همراه داشته باشد. این پژوهش تأثیر عدالت رویه‌ای بر خستگی عاطفی را به طور مستقیم و با توجه به نقش میانجی نقض قرارداد روانشناختی را بررسی می‌کند و به ارزیابی نقش تعدیل‌گر جنسیت در این زمینه نیز می‌پردازد.
روش‌شناسی: این پژوهش کاربردی و از نوع توصیفی - همبستگی است. جامعۀ ‌آماری پژوهش را کارکنان ادارات دولتی شهر شیراز است که از میان آنها 111 نفر به روش تصادفی مورد پیمایش قرار گرفتند. داده‌های پژوهش با کمک پرسشنامه گردآوری و با استفاده از مدل معادلات ساختاری تجزیه و تحلیل شدند.
یافته‌ها: تأثیر منفی عدالت رویه‌ای بر خستگی عاطفی تأیید نشد، اما تأثیر منفی آن بر نقض قرارداد روانشناختی تأیید شد. همچنین نقض قرارداد روانشناختی بر خستگی عاطفی تأثیری مثبت داشته است اما تأثیر عدالت رویه‌ای بر خستگی عاطفی را میانجی‌گری نمی‌کند. افزون بر این، جنسیت تأثیر عدالت رویه‌ای بر خستگی عاطفی را تعدیل می‌کند.
نتیجه‌گیری: پایبندی مدیران به قراردادهای روانشناختی و رعایت عدالت در تعامل با کارکنان می‌تواند از احتمال بروز حالات روانی زیانبار همچون خستگی عاطفی کارکنان بکاهد. همچنین ضروری است آنها در این رابطه به تفاوت‌های انتظارات و شرایط روانی کارکنان دارای جنسیت متفاوت توجه داشته باشند.

Effect of Procedural Justice on Emotional Exhaustion of Employees through Mediating Role of Psychological Contract Violation

Background and Objective: Emotional exhaustion is a psychological state which can have many detrimental outcomes for employees and organizations. Evaluating the moderating role of gender, this study analyzes the effect of procedural justice on emotional exhaustion directly through the mediating role of psychological contract violation.
Methodology: This is an applied-descriptive survey, in which the statistical population included the employees working at public offices of Shiraz. The random sampling method was employed to select 111 individuals as the statistical sample. A questionnaire was used for data collection, and the structural equation sampling (SEM) technique was utilized for data analysis.
Findings: The negative effect of procedural justice on emotional exhaustion was not confirmed; however, its negative effect on psychological contract violation was confirmed. Moreover, psychological contract violation had a positive effect on emotional exhaustion; however, procedural justice had no mediation effect on emotional exhaustion. In addition, gender moderated the effect of procedural justice on emotional exhaustion.
Conclusion: Managerial commitment to psychological contracts and compliance with justice in interactions with employees can decrease the probability of emerging detrimental psychological states such as emotional exhaustion. It is also necessary to consider differences of expectations and psychological conditions of employees of different genders in this context.
