ارتقای عملکرد شغلی به‌وسیله ذهن‌آگاهی در پرتو خلاقیت، مشارکت خلاقانه و رهبری متواضع

چکیده

زمینه و هدف: ذهن‌آگاهی به‌عنوان نوعی حالت و فرایند روان‏شناختی مثبت، زمینه‌ساز بروز رفتارهای سازنده و ارتقای عملکرد شغلی است. به‏منظور شناخت بهتر چگونگی این تأثیرگذاری، مطالعه حاضر به بررسی نقش میانجی‌ خلاقیت و مشارکت فرایند خلاقانه و نقش تعدیلگر رهبری متواضع در تأثیر ذهن‏آگاهی بر عملکرد شغلی کارکنان اجرا شده است.
روش: این پژوهش از نظر هدف، کاربردی و از لحاظ نحوه گردآوردی داده‌ها از نوع توصیفی ـ پیمایشی است. جامعه آماری آن، کارکنان یکی از سازمان‌هایِ نظامیِ شهر تهران است که از میان آن‌ها، به‌روش تصادفی نمونه‌گیری شده است. داده‌ها با کمک ابزار پرسش‌نامه گردآوری و با استفاده از مدل‌یابی معادلات ساختاری مبنی بر حداقل مربعات جزئی تجزیه‌وتحلیل شده‌اند.
یافته‌ها: بر اساس یافته‌ها ارتباط بین ذهن‌آگاهی، خلاقیت و مشارکت فرایند خلاقانه با عملکرد شغلی تأیید شد. همچنین نتایج نشان داد که رهبری متواضع رابطۀ بین خلاقیت و مشارکت فرایند خلاقانه و عملکرد شغلی را تعدیل می‌کند. تأثیر ذهن‌آگاهی بر عملکرد شغلی از طریق خلاقیت کارکنان نیز تأیید شد.
نتیجه‌گیری: پرورش قابلیت ذهن‌آگاهی کارکنان، به ارتقای آمادگی و سیالیت ذهنی آنان، برای خلاقیت و تمایل به مشارکت فعالانه در فرایندهای خلاقانه سازمان، به ارتقای عملکرد شغلی آنان کمک می‌کند. یافته‌های این پژوهش می‌تواند توجه به مقوله ذهن‌آگاهی را در میان پژوهشگران و دست‌اندرکاران سازمانی ارتقا دهد.

Background & Purpose: Mindfulness, as a positive psychological state or process, provides the constructive behavior and improvement of job performance. In order to know more about the way effectiveness of this effect, this study examines the intervening effects of humble leadership in the relationship between mindfulness, job performance and creativity.
Methodology: The research is applied in terms of purpose and survey-descriptive in terms of data collection method. The population of this study are the military men of an organization in Tehran, Iran from which the sample was selected using the random sampling. The data was collected using the questionnaire and the hypotheses were tested using structural equation modeling based on partial least squares with smart PLS software.
Findings: The results of the research findings support the majority of hypotheses based on the relationship between mindfulness and job performance, employee creativity and creative process participation. Humble leadership moderated the relationship between creativity and creative process engagement and job performance. Moreover, the results proved the effect of mindfulness on job performance through employee creativity.
Conclusion: Cultivating the ability of employees' mindfulness can help improve their preparation and mental fluidity for creativity and willingness to actively participate in creative processes in the organization to improve their job performance. The findings of this research can promote attention to the category of mindfulness among researchers and organizational practitioners.
