شناسایی و تحلیل فراترکیب چالش‌های اخلاقی هوش مصنوعی در مدیریت منابع انسانی: ارائۀ چارچوب مفهومی

چکیده
زمینه و هدف: تحول دیجیتال و ظهور انقلاب صنعتی ۴.۰، محیط کسب‌وکار را دگرگون کرده است و هوش مصنوعی، در این تحول نقش مهمی ایفا می‌کند. با توجه به کاربرد فزایندۀ هوش مصنوعی در مدیریت منابع انسانی، این پژوهش با هدف شناسایی و تحلیل نظام‌مند چالش‌های اخلاقی کاربرد هوش مصنوعی در مدیریت منابع انسانی اجرا شده است.
روش: این مطالعه از رویکرد فراترکیب استفاده کرده و با بررسی نظام‌مند مطالعات منتشر شده در بازۀ زمانی ۲۰۱۵ تا ۲۰۲۴ انجام شده است. طی فرایند پژوهش، ۱۰۷ مقالۀ اولیه استخراج و در چهار مرحله پالایش شد. در نهایت، ۲۷ مقاله با استفاده از برنامۀ مهارت‌های ارزیابی انتقادی با کسب امتیاز بالای ۳۵، برای تحلیل نهایی انتخاب شد.
یافته‌ها: بر اساس نتایج پژوهش، سه مضمون اصلی چالش‌های اخلاقی شناسایی و طبقه‌بندی شد: ۱. چالش‌های ساختاری – عملیاتی کاربست هوش مصنوعی؛ ۲. چالش‌های عدالت‌محور و حقوق بنیادین؛ ۳. چالش‌های حکمرانی الگوریتمی در تصمیم‌گیری‌های منابع انسانی. مهم‌ترین چالش، سوگیری‌های سیستماتیک در الگوریتم‌های تصمیم‌گیری منابع انسانی با ۳۳ فراوانی بود. پس از آن، اثرهای اتوماسیون بر اشتغال و مسائل حریم خصوصی با ۲۲ فراوانی در رتبه‌های بعدی قرار گرفتند.
نتیجه‌گیری: پژوهش حاضر با بازشناسی و طبقه‌بندی نظام‌مند چالش‌های اخلاقی کاربرد هوش مصنوعی در مدیریت منابع انسانی، نشان داد که این حوزه با چالش‌های اخلاقی پیچیده‌ای روبه‌روست که طیف گسترده‌ای از مسائل فنی تا اجتماعی را دربرمی‌گیرد. این بازشناسی می‌تواند زمینه‌ساز پژوهش‌های آتی در جهت ارائۀ چارچوب‌های مدیریتی برای مواجهه با این چالش‌ها باشد.

Identification and Meta-synthesis Analysis of Artificial Intelligence Ethical Challenges in Human Resource Management: A Conceptual Framework

Background & Purpose: Digital transformation and the emergence of Industry 4.0 have
revolutionized the business environment, with artificial intelligence playing a crucial role in
this transformation. Given the increasing application of artificial intelligence in human
resource management, this research aims to identify and systematically analyze the ethical
challenges of applying artificial intelligence in human resource management.
Methodology: This study employed a meta-synthesis approach, systematically reviewing
studies published between 2015 and 2024. The research process involved initially extracting
107 articles and refining them through four stages. Ultimately, 27 articles scoring above 35
on the Critical Appraisal Skills Program were selected for final analysis.
Findings: The research results identified and classified three main themes of ethical
challenges: 1) structural-operational challenges of AI implementation, 2) justice-oriented
challenges and fundamental rights, and 3) algorithmic governance challenges in human
resource decision-making. The most significant challenge was systematic biases in human
resource decision-making algorithms with a frequency of 33 occurrences. Following this, the
effects of automation on employment and privacy issues ranked next with 22 occurrences
each.
Conclusion: The present study, by systematically identifying and classifying the ethical
challenges of applying artificial intelligence in human resource management, demonstrated
that this field faces complex ethical challenges spanning a wide range of technical to social
issues. This identification can provide a foundation for future research toward developing
management frameworks to address these challenges.
