فراترکیب اقدام‌ها و ره‌آوردهای مسئولیت اجتماعی سازمانی با رویکرد مدیریت منابع انسانی

چکیده

زمینه و هدف: در محیط‌های بسیار رقابتی امروزی، تلاش سازمان‌ها برای برآورده‌کردن انتظارها و جلب رضایت ذی‌نفعان کلیدی خود از جمله کارکنان، در بقا و ارتقای قابلیت رقابت‌پذیری و بهره‌وری سازمان تأثیر چشمگیری دارد. به‌منظور کسب شناخت جامع‌تر از مدیریت منابع انسانی مسئولیت‌پذیر اجتماعی، پژوهش حاضر به مرور و طبقه‌بندی نتایج و دستاوردهای پژوهش‌هایی پرداخته است که در زمینه اقدام‌های بانک‌ها در راستای عمل به مسئولیت اجتماعی سازمانی خود در خصوص کارکنان انجام داده‌اند.
روش: این پژوهش از نظر هدف توسعه‌ای است و با رویکرد کیفی و روش فراترکیب اجرا شده است. منابع اطلاعاتی پژوهش، مقاله‌هایی است که در پایگاه‌های علمی معتبر بین‌المللی در بازه زمانی منتخب منتشر شده است. گفتنی است که این مقاله‌ها بر اساس معیارهای ورود به فرایند فراترکیب انتخاب شدند. برای تجزیه‌وتحلیل داده‌ها نیز از روش تحلیل محتوای کیفی استفاده شده است.
یافته‌ها: اقدام‌هایی که بانک‌ها برای عمل به مسئولیت اجتماعی سازمانی خود در ارتباط با کارکنان انجام داده‌اند، در قالب شش دسته اصلی طبقه‌بندی شدند: اقدام‌های مربوط به استخدام و ارتقا، حقوق و پاداش، مزایا و خدمات رفاهی، آموزش و توسعه مستمر، ایجاد محیط کاری مطلوب و روابط کار سازنده. افزون بر این، نتایج این اقدام‌ها از نگاه منابع انسانی، به دو دسته نتایج نگرشی و نتایج عملکردی طبقه‌بندی شد.
نتیجه‌گیری: تلاش و توجه بانک‌ها به تأمین انتظارهای کارکنان، به‌عنوان یکی از ذی‌نفعان بسیار مهم درون‌سازمانی، موجب می‌شود که نگرش‌های شغلی و سازمانی مثبت در کارکنان تقویت شود تا آن‌ها برای ارتقای عملکرد شغلی و سازمانی تلاش و انگیزه بیشتری داشته باشند و در اجرای طرح‌های مسئولیت اجتماعی سازمانی، مساعدت بیشتری انجام دهند. یافته‌های پژوهش حاضر به‌عنوان الگویی برای تدوین طرح‌های مسئولیت اجتماعی بانک‌ها در حوزه منابع انسانی قابل بهره‌برداری است.

چکیده [English]

Background & Purpose: In today's highly competitive environments, organizations' efforts to
meet the expectations and satisfy their key stakeholders, including employees, have a significant
impact on their survival and improving their competitiveness and productivity. In order to gain a
comprehensive understanding of the actions that banks can take in this field, the present
research has reviewed and classified the results of studies related to the actions that banks have
taken in line with their corporate social responsibility regarding employees, and the results and
achievements resulting from it.
Methodology: This is a qualitative applied research and it has been used in meta-composite
method. The information sources of this stage included articles published in international
scientific databases, which were selected based on the criteria for entering the meta-synthesis
process.
Findings: That practices that banks have taken in line with their corporate social responsibility
in relation to employees can be separated into six main categories: considerations related to
recruitment and promotion, salaries and rewards, benefits and welfare services, training and
continuous development, creating Favorable work environment and work relations. The results
of these practices are also classified into two categories of attitudinal and performance-based
results.
Conclusion: Banks' efforts to meeting the expectations of employees as one of the most
important stakeholders within the organization will strengthen positive occupational and
organizational attitudes in employees so that they have more effort and motivation to improve
occupational and organizational performance. The findings of this research can be used as a
guide for actions that can be taken in this field.
